Lãnh đạo tham gia và hiệu quả công việc của nhân viên tại các ngân hàng thương mại: Vai trò trung gian của văn hóa đổi mới

Mục tiêu nghiên cứu: Nghiên cứu phân tích tác động của lãnh đạo tham gia (LĐTG) đến hiệu quả công việc (HQCV) của nhân viên trong các ngân hàng thương mại (NHTM) trên địa bàn Thành phố Hồ Chí Minh, đồng thời đánh giá vai trò trung gian của văn hóa đổi mới (VHĐM) trong mối quan hệ này.
Thiết kế nghiên cứu/phương pháp/tiếp cận: Nghiên cứu được thực hiện theo phương pháp định lượng, sử dụng dữ liệu khảo sát từ 561 nhân viên đang làm việc tại các NHTM trên địa bàn Thành phố Hồ Chí Minh. Mô hình phương trình cấu trúc (SEM) được áp dụng để kiểm định các giả thuyết nghiên cứu.
Kết quả nghiên cứu chính: Kết quả phân tích cho thấy LĐTG có tác động trực tiếp và thuận chiều đến HQCV của nhân viên. Đồng thời, VHĐM đóng vai trò trung gian quan trọng, qua đó làm gia tăng mức độ ảnh hưởng của LĐTG đến HQCV.
Giá trị đóng góp mới: Nghiên cứu góp phần mở rộng việc ứng dụng lý thuyết Học tập xã hội trong bối cảnh ngành ngân hàng tại thị trường mới nổi, đồng thời cung cấp bằng chứng thực nghiệm về vai trò trung gian của VHĐM. Các phát hiện mang lại hàm ý quản trị thiết thực trong việc xây dựng chiến lược lãnh đạo và phát triển VHĐM nhằm nâng cao HQCV và năng lực cạnh tranh của các NHTM Việt Nam.

Participative Leadership and Employee Job Performance in Commercial Banks: The Mediating Role of Innovation Culture

Abstract:

Purpose: This study examines the impact of participative leadership on employee job performance in commercial banks in Ho Chi Minh City, while also assessing the mediating role of an innovation culture in this relationship.
Design/methodology/approach: A quantitative research approach was employed using survey data collected from 561 employees working in commercial banks in Ho Chi Minh City. Structural equation modeling (SEM) was applied to test the proposed hypotheses.
Findings: The results indicate that participative leadership has a direct and positive effect on employee job performance. Furthermore, innovative culture plays a significant mediating role, strengthening the impact of participative leadership on employee job performance.
Originality/value: This study extends the application of social learning theory to the context of the banking sector in an emerging market and provides empirical evidence on the mediating role of innovative culture. The findings offer practical implications for managers and policymakers in designing leadership strategies and fostering an innovative culture to enhance employee job performance and improve the competitiveness of Vietnamese commercial banks in a dynamic market environment.
