Ảnh hưởng chuyển đổi số đến hiệu suất công việc của nhân viên – Vai trò trung gian của tinh thần đổi mới: Trường hợp các doanh nghiệp du lịch trên địa bàn Thành phố Hồ Chí Minh

Nghiên cứu này phân tích ảnh hưởng của chuyển đổi số (CĐS) đến hiệu suất công việc (HSCV) của nhân viên trong các doanh nghiệp du lịch trên địa bàn Thành phố Hồ Chí Minh. CĐS được xem xét cụ thể qua công nghệ kỹ thuật số, kỹ năng CĐS của nhân viên, chia sẻ tri thức của nhân viên, văn hóa số, năng lực lãnh đạo số ảnh hưởng đến HSCV của nhân viên, trong đó tinh thần đổi mới của nhân viên đóng vai trò trung gian. Bài viết sử dụng phương pháp nghiên cứu hỗn hợp, trong đó phương pháp chuyên gia được sử dụng để điều chỉnh các thang đo phù hợp với bối cảnh nghiên cứu. Bảng khảo sát cấu trúc được sử dụng để khảo sát dữ liệu, hình thức khảo sát kết hợp cả trực tiếp và trực tuyến. Dữ liệu mẫu khảo sát hợp lệ là 354, phần mềm SPSS 25.0 và AMOS 25.0 được sử dụng để phân tích dữ liệu và kiểm định các giả thuyết nghiên cứu. Kết quả nghiên cứu cho thấy văn hóa số và năng lực lãnh đạo số không ảnh hưởng trực tiếp đến HSCV mà ảnh hưởng gián tiếp qua tinh thần đổi mới. Các nhân tố công nghệ kỹ thuật số, kỹ năng CĐS của nhân viên và chia sẻ tri thức vừa ảnh hưởng trực tiếp đến HSCV vừa gián tiếp qua tinh thần đổi mới của nhân viên. Về mặt lý thuyết, kết quả nghiên cứu đóng góp vào nghiên cứu tích hợp lý thuyết dựa trên nguồn lực, lý thuyết khuếch tán đổi mới, lý thuyết MTAM để xây dựng mô hình nghiên cứu HSCV trong bối cảnh CĐS. Về mặt thực tiễn, một số hàm ý được đề xuất cho các doanh nghiệp du lịch và các bên liên quan thực hiện các chính sách, kế hoạch phù hợp trong quá trình CĐS để nâng cao HSCV của nhân viên.

The Impact of Digital Transformation on Employee Performance: The Mediating Role of Innovation – A Case Study of Tourism Businesses in Ho Chi Minh City

Abstract:

This study examines the impact of digital transformation on employee performance within tourism businesses in Ho Chi Minh City, emphasizing the mediating role of employee innovation. Digital transformation is analyzed through five dimensions: digital technology, employee digital transformation skills, knowledge sharing, digital culture, and digital leadership capacity. A mixed-methods approach is employed, including expert consultation to refine measurement scales for contextual relevance. Data were collected from 354 valid responses through a combination of direct and online surveys. The data were analyzed using SPSS 25.0 and AMOS 25.0 to test the research hypotheses. Findings reveal that digital culture and digital leadership capacity do not directly influence employee performance but have an indirect effect through employee innovation. In contrast, digital technology, digital transformation skills, and knowledge sharing positively impact performance both directly and indirectly via innovation. Theoretically, this study integrates Resource-Based Theory, Diffusion of Innovation Theory, and the Model of Technology Acceptance in the workplace (MTAM) to construct a comprehensive model of employee performance in the context of digital transformation. Practically, the study offers recommendations for tourism businesses and stakeholders to develop effective strategies that enhance employee performance through digital transformation initiatives.
